Se usa para describir una forma de gesti\u00f3n centrada en lo minucioso.\u00a0<span class=\"font-semibold\" data-streamdown=\"strong\">Su popularizaci\u00f3n ocurre en el discurso corporativo anglosaj\u00f3n de la segunda mitad del siglo XX<\/span>, cuando se vuelve com\u00fan diferenciar entre dirigir por objetivos (delegaci\u00f3n y autonom\u00eda) vs. dirigir por tareas (control del procedimiento).<\/p>\n<p>M\u00e1s importante que la \u201cfecha exacta\u201d es el fen\u00f3meno que nombra: el micromanagement aparece t\u00edpicamente cuando hay\u00a0<span class=\"font-semibold\" data-streamdown=\"strong\">miedo<\/span>\u00a0(a fallar, a perder control, a quedar mal) y cuando la organizaci\u00f3n depende de\u00a0<span class=\"font-semibold\" data-streamdown=\"strong\">una persona-cuello de botella<\/span>.<\/p>\n<hr class=\"my-6 border-border\" data-streamdown=\"horizontal-rule\" \/>\n<h3 class=\"mt-6 mb-2 font-semibold text-2xl\" data-streamdown=\"heading-2\">\u00bfPor qu\u00e9 es un problema serio para una startup?<\/h3>\n<p>En una startup, el capital m\u00e1s escaso suele ser\u00a0<span class=\"font-semibold\" data-streamdown=\"strong\">tiempo + foco + talento<\/span>. El micromanagement erosiona los tres:<\/p>\n<ul class=\"list-inside list-disc whitespace-normal [li_&amp;]:pl-6\" data-streamdown=\"unordered-list\">\n<li class=\"py-1 [&amp;&gt;p]:inline\" data-streamdown=\"list-item\"><span class=\"font-semibold\" data-streamdown=\"strong\">Velocidad (time-to-market)<\/span>: si todo requiere aprobaci\u00f3n, la empresa se vuelve lenta justo cuando necesita iterar r\u00e1pido.<\/li>\n<li class=\"py-1 [&amp;&gt;p]:inline\" data-streamdown=\"list-item\"><span class=\"font-semibold\" data-streamdown=\"strong\">Calidad real vs. \u201ccalidad percibida\u201d<\/span>: se optimizan detalles visibles para el jefe, no necesariamente el valor para el cliente.<\/li>\n<li class=\"py-1 [&amp;&gt;p]:inline\" data-streamdown=\"list-item\"><span class=\"font-semibold\" data-streamdown=\"strong\">Aprendizaje<\/span>: el equipo aprende menos porque decide menos. Se reduce la iniciativa y se evita experimentar.<\/li>\n<li class=\"py-1 [&amp;&gt;p]:inline\" data-streamdown=\"list-item\"><span class=\"font-semibold\" data-streamdown=\"strong\">Retenci\u00f3n de talento<\/span>: la gente buena se va cuando siente que no puede influir ni crecer; la que se queda se \u201cacomoda\u201d a pedir permiso.<\/li>\n<li class=\"py-1 [&amp;&gt;p]:inline\" data-streamdown=\"list-item\"><span class=\"font-semibold\" data-streamdown=\"strong\">Escalabilidad<\/span>: el fundador\/CEO se convierte en el sistema operativo de la empresa. Eso no escala.<\/li>\n<li class=\"py-1 [&amp;&gt;p]:inline\" data-streamdown=\"list-item\"><span class=\"font-semibold\" data-streamdown=\"strong\">Cultura<\/span>: se instala una cultura de \u201cc\u00fabrete\u201d (pol\u00edtica, defensiva) en lugar de una cultura de responsabilidad.<\/li>\n<\/ul>\n<hr class=\"my-6 border-border\" data-streamdown=\"horizontal-rule\" \/>\n<h3 class=\"mt-6 mb-2 font-semibold text-2xl\" data-streamdown=\"heading-2\">S\u00edntomas: \u00bfc\u00f3mo saber si hay micromanagement?<\/h3>\n<p>Se\u00f1ales comunes (no necesitas tenerlas todas):<\/p>\n<ul class=\"list-inside list-disc whitespace-normal [li_&amp;]:pl-6\" data-streamdown=\"unordered-list\">\n<li class=\"py-1 [&amp;&gt;p]:inline\" data-streamdown=\"list-item\"><span class=\"font-semibold\" data-streamdown=\"strong\">Aprobaciones para todo<\/span>: \u201cm\u00e1ndamelo antes de enviarlo\u201d, \u201cyo lo publico\u201d, \u201csin mi OK no se mueve\u201d.<\/li>\n<li class=\"py-1 [&amp;&gt;p]:inline\" data-streamdown=\"list-item\"><span class=\"font-semibold\" data-streamdown=\"strong\">Correcciones al estilo, no al resultado<\/span>: se discute el formato, no el impacto.<\/li>\n<li class=\"py-1 [&amp;&gt;p]:inline\" data-streamdown=\"list-item\"><span class=\"font-semibold\" data-streamdown=\"strong\">Interrupciones constantes<\/span>: mensajes a toda hora pidiendo estatus, cambios o \u201csolo una cosita\u201d.<\/li>\n<li class=\"py-1 [&amp;&gt;p]:inline\" data-streamdown=\"list-item\"><span class=\"font-semibold\" data-streamdown=\"strong\">Reuniones de control, no de decisi\u00f3n<\/span>: mucha revisi\u00f3n de tareas, poca resoluci\u00f3n de bloqueos.<\/li>\n<li class=\"py-1 [&amp;&gt;p]:inline\" data-streamdown=\"list-item\"><span class=\"font-semibold\" data-streamdown=\"strong\">El jefe reescribe trabajo<\/span>\u00a0(en lugar de orientar): toma tu documento\/c\u00f3digo\/dise\u00f1o y lo hace \u201ca su manera\u201d.<\/li>\n<li class=\"py-1 [&amp;&gt;p]:inline\" data-streamdown=\"list-item\"><span class=\"font-semibold\" data-streamdown=\"strong\">Decisiones peque\u00f1as suben a direcci\u00f3n<\/span>: el equipo deja de decidir porque \u201cigual lo van a cambiar\u201d.<\/li>\n<li class=\"py-1 [&amp;&gt;p]:inline\" data-streamdown=\"list-item\"><span class=\"font-semibold\" data-streamdown=\"strong\">Desconfianza estructural<\/span>: se asume incompetencia (\u201csi no lo vigilo, sale mal\u201d).<\/li>\n<li class=\"py-1 [&amp;&gt;p]:inline\" data-streamdown=\"list-item\"><span class=\"font-semibold\" data-streamdown=\"strong\">M\u00e9tricas equivocadas<\/span>: se mide presencia, rapidez de respuesta o \u201cactividad\u201d, no resultados.<\/li>\n<li class=\"py-1 [&amp;&gt;p]:inline\" data-streamdown=\"list-item\"><span class=\"font-semibold\" data-streamdown=\"strong\">Dependencia<\/span>: el equipo pregunta por permiso en vez de proponer; hay par\u00e1lisis ante la ambig\u00fcedad.<\/li>\n<\/ul>\n<p><span class=\"font-semibold\" data-streamdown=\"strong\">Prueba r\u00e1pida<\/span>: si la organizaci\u00f3n funciona \u201cbien\u201d cuando la persona que dirige est\u00e1 encima, pero se frena cuando no est\u00e1, hay micromanagement (y tambi\u00e9n falta de sistemas).<\/p>\n<hr class=\"my-6 border-border\" data-streamdown=\"horizontal-rule\" \/>\n<h3 class=\"mt-6 mb-2 font-semibold text-2xl\" data-streamdown=\"heading-2\">\u00bfPor qu\u00e9 ocurre? (las causas t\u00edpicas)<\/h3>\n<ul class=\"list-inside list-disc whitespace-normal [li_&amp;]:pl-6\" data-streamdown=\"unordered-list\">\n<li class=\"py-1 [&amp;&gt;p]:inline\" data-streamdown=\"list-item\"><span class=\"font-semibold\" data-streamdown=\"strong\">Ansiedad y presi\u00f3n<\/span>\u00a0(inversionistas, runway, ventas).<\/li>\n<li class=\"py-1 [&amp;&gt;p]:inline\" data-streamdown=\"list-item\"><span class=\"font-semibold\" data-streamdown=\"strong\">Identidad del fundador<\/span>: \u201cyo soy el producto\u201d o \u201cnadie lo har\u00e1 tan bien\u201d.<\/li>\n<li class=\"py-1 [&amp;&gt;p]:inline\" data-streamdown=\"list-item\"><span class=\"font-semibold\" data-streamdown=\"strong\">Falta de claridad<\/span>: objetivos difusos hacen que el l\u00edder intente controlar el proceso.<\/li>\n<li class=\"py-1 [&amp;&gt;p]:inline\" data-streamdown=\"list-item\"><span class=\"font-semibold\" data-streamdown=\"strong\">Falta de est\u00e1ndares<\/span>: sin definici\u00f3n de \u201cqu\u00e9 es bueno\u201d, se controla cada detalle.<\/li>\n<li class=\"py-1 [&amp;&gt;p]:inline\" data-streamdown=\"list-item\"><span class=\"font-semibold\" data-streamdown=\"strong\">Delegaci\u00f3n incompleta<\/span>: se delega la tarea, pero no la decisi\u00f3n ni la responsabilidad.<\/li>\n<li class=\"py-1 [&amp;&gt;p]:inline\" data-streamdown=\"list-item\"><span class=\"font-semibold\" data-streamdown=\"strong\">Equipo inmaduro o roles mal definidos<\/span>: cuando hay dudas de capacidad, el control sube.<\/li>\n<\/ul>\n<p>Ojo:\u00a0<span class=\"font-semibold\" data-streamdown=\"strong\">puede coexistir con buenas intenciones<\/span>. Aun as\u00ed, sus efectos suelen ser destructivos.<\/p>\n<hr class=\"my-6 border-border\" data-streamdown=\"horizontal-rule\" \/>\n<h2 class=\"mt-6 mb-2 font-semibold text-2xl\" data-streamdown=\"heading-2\">Qu\u00e9 hacer si\u2026 (A) eres due\u00f1o\/CEO y ca\u00edste en micromanagement<\/h2>\n<h3 class=\"mt-6 mb-2 font-semibold text-xl\" data-streamdown=\"heading-3\">1) Cambia el \u201ccontrol del c\u00f3mo\u201d por \u201cclaridad del qu\u00e9\u201d<\/h3>\n<ul class=\"list-inside list-disc whitespace-normal [li_&amp;]:pl-6\" data-streamdown=\"unordered-list\">\n<li class=\"py-1 [&amp;&gt;p]:inline\" data-streamdown=\"list-item\">Define\u00a0<span class=\"font-semibold\" data-streamdown=\"strong\">resultados<\/span>: qu\u00e9 significa \u00e9xito, con m\u00e9tricas y fecha.<\/li>\n<li class=\"py-1 [&amp;&gt;p]:inline\" data-streamdown=\"list-item\">Define\u00a0<span class=\"font-semibold\" data-streamdown=\"strong\">restricciones<\/span>: presupuesto, riesgos, est\u00e1ndares m\u00ednimos.<\/li>\n<li class=\"py-1 [&amp;&gt;p]:inline\" data-streamdown=\"list-item\">Deja que el equipo decida el \u201cc\u00f3mo\u201d.<\/li>\n<\/ul>\n<h3 class=\"mt-6 mb-2 font-semibold text-xl\" data-streamdown=\"heading-3\">2) Establece \u201cniveles de delegaci\u00f3n\u201d expl\u00edcitos<\/h3>\n<p>Ejemplo simple para cada \u00e1rea:<\/p>\n<ul class=\"list-inside list-disc whitespace-normal [li_&amp;]:pl-6\" data-streamdown=\"unordered-list\">\n<li class=\"py-1 [&amp;&gt;p]:inline\" data-streamdown=\"list-item\"><span class=\"font-semibold\" data-streamdown=\"strong\">Nivel 1<\/span>: me informas y t\u00fa decides.<\/li>\n<li class=\"py-1 [&amp;&gt;p]:inline\" data-streamdown=\"list-item\"><span class=\"font-semibold\" data-streamdown=\"strong\">Nivel 2<\/span>: propones opciones y decidimos juntos.<\/li>\n<li class=\"py-1 [&amp;&gt;p]:inline\" data-streamdown=\"list-item\"><span class=\"font-semibold\" data-streamdown=\"strong\">Nivel 3<\/span>: yo decido (solo para decisiones irreversibles o de alto riesgo).<\/li>\n<\/ul>\n<p>La meta es\u00a0<span class=\"font-semibold\" data-streamdown=\"strong\">mover decisiones hacia Nivel 1<\/span>.<\/p>\n<h3 class=\"mt-6 mb-2 font-semibold text-xl\" data-streamdown=\"heading-3\">3) Reduce aprobaciones, crea est\u00e1ndares<\/h3>\n<p>Sustituye \u201cp\u00e1samelo para revisarlo\u201d por:<\/p>\n<ul class=\"list-inside list-disc whitespace-normal [li_&amp;]:pl-6\" data-streamdown=\"unordered-list\">\n<li class=\"py-1 [&amp;&gt;p]:inline\" data-streamdown=\"list-item\"><span class=\"font-semibold\" data-streamdown=\"strong\">Checklists<\/span>\u00a0(calidad, legal, marca, seguridad).<\/li>\n<li class=\"py-1 [&amp;&gt;p]:inline\" data-streamdown=\"list-item\"><span class=\"font-semibold\" data-streamdown=\"strong\">Plantillas<\/span>\u00a0(brief, PRD, pitch, release notes).<\/li>\n<li class=\"py-1 [&amp;&gt;p]:inline\" data-streamdown=\"list-item\"><span class=\"font-semibold\" data-streamdown=\"strong\">Definici\u00f3n de hecho (Definition of Done)<\/span>. As\u00ed controlas calidad\u00a0<span class=\"font-semibold\" data-streamdown=\"strong\">sin ahogar<\/span>.<\/li>\n<\/ul>\n<h3 class=\"mt-6 mb-2 font-semibold text-xl\" data-streamdown=\"heading-3\">4) Cambia la cadencia: de interrupci\u00f3n a revisi\u00f3n programada<\/h3>\n<ul class=\"list-inside list-disc whitespace-normal [li_&amp;]:pl-6\" data-streamdown=\"unordered-list\">\n<li class=\"py-1 [&amp;&gt;p]:inline\" data-streamdown=\"list-item\">1:1 semanales (coaching y desbloqueo).<\/li>\n<li class=\"py-1 [&amp;&gt;p]:inline\" data-streamdown=\"list-item\">Revisi\u00f3n quincenal de objetivos.<\/li>\n<li class=\"py-1 [&amp;&gt;p]:inline\" data-streamdown=\"list-item\">Canales claros para \u201cescalaci\u00f3n\u201d (solo lo cr\u00edtico sube).<\/li>\n<\/ul>\n<h3 class=\"mt-6 mb-2 font-semibold text-xl\" data-streamdown=\"heading-3\">5) Entrena liderazgo, no ejecuci\u00f3n<\/h3>\n<p>Tu trabajo se vuelve:<\/p>\n<ul class=\"list-inside list-disc whitespace-normal [li_&amp;]:pl-6\" data-streamdown=\"unordered-list\">\n<li class=\"py-1 [&amp;&gt;p]:inline\" data-streamdown=\"list-item\">Contratar bien.<\/li>\n<li class=\"py-1 [&amp;&gt;p]:inline\" data-streamdown=\"list-item\">Alinear prioridades.<\/li>\n<li class=\"py-1 [&amp;&gt;p]:inline\" data-streamdown=\"list-item\">Quitar obst\u00e1culos.<\/li>\n<li class=\"py-1 [&amp;&gt;p]:inline\" data-streamdown=\"list-item\">Desarrollar responsables (owners). Si te descubres \u201chaciendo\u201d, preg\u00fantate:\u00a0<span class=\"font-semibold\" data-streamdown=\"strong\">\u00bfqu\u00e9 sistema falta para no depender de m\u00ed?<\/span><\/li>\n<\/ul>\n<h3 class=\"mt-6 mb-2 font-semibold text-xl\" data-streamdown=\"heading-3\">6) Se\u00f1al cultural expl\u00edcita<\/h3>\n<p>Di en voz alta algo como:<br \/>\n\u201cPrefiero decisiones razonables tomadas r\u00e1pido, que decisiones perfectas tomadas lento. Si te equivocas con buena intenci\u00f3n, lo tratamos como aprendizaje.\u201d<\/p>\n<p>Eso cambia el comportamiento del equipo.<\/p>\n<hr class=\"my-6 border-border\" data-streamdown=\"horizontal-rule\" \/>\n<h2 class=\"mt-6 mb-2 font-semibold text-2xl\" data-streamdown=\"heading-2\">Qu\u00e9 hacer si\u2026 (B) eres empleado y el CEO\/gerencia micromaneja<\/h2>\n<h3 class=\"mt-6 mb-2 font-semibold text-xl\" data-streamdown=\"heading-3\">1) Maneja hacia arriba con acuerdos concretos (no con quejas abstractas)<\/h3>\n<p>Prop\u00f3n un marco:<\/p>\n<ul class=\"list-inside list-disc whitespace-normal [li_&amp;]:pl-6\" data-streamdown=\"unordered-list\">\n<li class=\"py-1 [&amp;&gt;p]:inline\" data-streamdown=\"list-item\">\u201c\u00bfTe parece si acordamos el resultado esperado y yo te muestro avances en X fecha, en lugar de revisarlo cada paso?\u201d<\/li>\n<li class=\"py-1 [&amp;&gt;p]:inline\" data-streamdown=\"list-item\">\u201c\u00bfQu\u00e9 criterios usar\u00e1s para aprobarlo? Hagamos una lista y trabajo contra eso.\u201d<\/li>\n<\/ul>\n<h3 class=\"mt-6 mb-2 font-semibold text-xl\" data-streamdown=\"heading-3\">2) Convierte el control en criterios<\/h3>\n<p>Cuando recibas cambios subjetivos, pregunta:<\/p>\n<ul class=\"list-inside list-disc whitespace-normal [li_&amp;]:pl-6\" data-streamdown=\"unordered-list\">\n<li class=\"py-1 [&amp;&gt;p]:inline\" data-streamdown=\"list-item\">\u201c\u00bfEsto es preferencia o requisito?\u201d<\/li>\n<li class=\"py-1 [&amp;&gt;p]:inline\" data-streamdown=\"list-item\">\u201c\u00bfQu\u00e9 riesgo est\u00e1s tratando de evitar?\u201d<\/li>\n<li class=\"py-1 [&amp;&gt;p]:inline\" data-streamdown=\"list-item\">\u201c\u00bfC\u00f3mo mediremos que qued\u00f3 bien?\u201d<\/li>\n<\/ul>\n<p>Eso reduce re-trabajo y arbitrariedad.<\/p>\n<h3 class=\"mt-6 mb-2 font-semibold text-xl\" data-streamdown=\"heading-3\">3) Presenta opciones, no tareas<\/h3>\n<p>En lugar de \u201cvoy a hacer\u2026\u201d, lleva:<\/p>\n<ul class=\"list-inside list-disc whitespace-normal [li_&amp;]:pl-6\" data-streamdown=\"unordered-list\">\n<li class=\"py-1 [&amp;&gt;p]:inline\" data-streamdown=\"list-item\">Opci\u00f3n A \/ B con pros, contras, impacto y recomendaci\u00f3n. Esto le da seguridad al jefe sin invadir tu ejecuci\u00f3n.<\/li>\n<\/ul>\n<h3 class=\"mt-6 mb-2 font-semibold text-xl\" data-streamdown=\"heading-3\">4) Pide autonom\u00eda por fases (ganada, no exigida)<\/h3>\n<p>Negocia:<\/p>\n<ul class=\"list-inside list-disc whitespace-normal [li_&amp;]:pl-6\" data-streamdown=\"unordered-list\">\n<li class=\"py-1 [&amp;&gt;p]:inline\" data-streamdown=\"list-item\">\u201cD\u00e9jame decidir el c\u00f3mo en esta parte acotada; si cumplo con el resultado, ampliamos el \u00e1mbito.\u201d Es m\u00e1s f\u00e1cil obtener confianza por etapas.<\/li>\n<\/ul>\n<h3 class=\"mt-6 mb-2 font-semibold text-xl\" data-streamdown=\"heading-3\">5) Documenta y deja rastro<\/h3>\n<p>Un resumen por escrito (breve) despu\u00e9s de acuerdos:<\/p>\n<ul class=\"list-inside list-disc whitespace-normal [li_&amp;]:pl-6\" data-streamdown=\"unordered-list\">\n<li class=\"py-1 [&amp;&gt;p]:inline\" data-streamdown=\"list-item\">objetivo, criterios, fecha, responsables. Si el micromanagement incluye cambios constantes, el documento protege el foco.<\/li>\n<\/ul>\n<h3 class=\"mt-6 mb-2 font-semibold text-xl\" data-streamdown=\"heading-3\">6) Si no cambia: eval\u00faa costo y salida<\/h3>\n<p>Si tras intentos razonables:<\/p>\n<ul class=\"list-inside list-disc whitespace-normal [li_&amp;]:pl-6\" data-streamdown=\"unordered-list\">\n<li class=\"py-1 [&amp;&gt;p]:inline\" data-streamdown=\"list-item\">el control aumenta,<\/li>\n<li class=\"py-1 [&amp;&gt;p]:inline\" data-streamdown=\"list-item\">la confianza no aparece,<\/li>\n<li class=\"py-1 [&amp;&gt;p]:inline\" data-streamdown=\"list-item\">y el trabajo se vuelve improductivo, entonces es un problema estructural.
